    • The efficacy of support systems for graduate students in achieving their academic degrees and transitioning into professional careers remains a critical concern across higher education institutions. This study systematically examines the roles that individual departments play in fostering positive graduate outcomes, focusing particularly on a top-ranked materials science and engineering (MSE) department at a public university. We address the persistent challenges faced by historically underrepresented racial, ethnic, socioeconomic, and marginalized minorities (UREM), persons with disabilities, and women students at research-intensive universities. These challenges include, but are not limited to, systemic biases, limited access to mentorship, and insufficient financial and institutional support. By openly discussing these challenges and our strategic countermeasures, which encompass targeted recruitment efforts, development of inclusive curricula, and comprehensive support programs, this article seeks to enhance dialogue among stakeholders within the academic community. Our findings include successful strategies for increasing the recruitment and retention of UREM students, such as proactive outreach initiatives, partnerships with minority-serving institutions, and the establishment of support networks that foster a sense of belonging and community. Additionally, we provide actionable insights designed to translate these best practices for broad application across Ph.D. granting institutions. By sharing our department’s experiences and the impact of implemented interventions, we aim to contribute to the development of more inclusive, supportive, and equitable graduate education environments. Ultimately, our goal is to support the diversification of the academic and professional landscapes within STEM fields, thereby enriching the scientific community and addressing broader societal inequities.
