Resumen de Understanding general job satisfaction: direct and interacting effects of harmfull leadership and internal work motivation on personal growth satisfaction

  • In today�s competitive labor market to retain the best human capital, offering the employees the highest general satisfaction experiences with the job is more and more important, which makes personal growth satisfaction appear as an important element to foster. While abundant organizational aspects have emerged to help in this matter, job design aimed at getting from the employees inner good feelings when performing their work is probably one much appreciated strategy. However, few studies consider that even though internal work motivation is present in employees, personal growth satisfaction experiences with the job could be seriously harmed if unethical environmental variables were present simultaneously. When internal work motivated employees face with supervisors who treat them in a disrespectful manner, the personal growth which they should experience for doing their works might be harmed, causing knock-on effects on general job satisfaction. This study aims to examine how important is personal growth experience to get general job satisfaction, and how disrespectful supervisors might lower the positive influence of internal work motivation on employees� personal growth experiences with the job. Using structural equation modeling on a sample of 151 employees from a diverse set of Spanish industries, results revealed that personal growth satisfaction partially mediated both the positive influence of internal work motivation and the negative impact of supervisor�s disrespectful behavior on general job satisfaction. Importantly to literature, supervisor�s disrespectful behavior was observed to moderate negatively the impact of internal work motivation on personal growth satisfaction such that this relationship appeared to be strongly weakened. Novel information is thus implied concerning the critical elements to be cautioned as to spread general job satisfaction within the organization.
